MS, AI 생산성 향상으로 재확장 시작... '효율 중심 채용' 선언
Summary
  • Microsoft is beginning to expand hiring again after laying off 15,000 employees over a year, but is applying a 'leverage model' based on AI productivity gains.
  • CEO Nadella explained that output per employee has significantly increased through AI tools like Microsoft 365 Copilot and GitHub Copilot.
  • In contrast to Amazon's layoff of 14,000 employees, Microsoft has chosen an efficient expansion strategy based on AI advantage.

After a Year of Restructuring, Back to Expansion Mode

Microsoft has announced plans to expand hiring again after completing over a year of workforce reductions and restructuring. However, the key difference is the adoption of a 'leverage model' based on productivity gains through artificial intelligence (AI) tools.

Satya Nadella, Microsoft's CEO, recently appeared on investor Brad Gerstner's BG2 podcast and stated, "We will increase headcount starting next year," adding "but not at the previous pace—this expansion is driven by AI productivity gains." Microsoft ended fiscal year 2025 (July 2024 to June 2025) with 228,000 employees, the same number as the previous year. This is because the company laid off over 6,000 employees during the past year and eliminated an additional 9,000 positions in July.

Why Expand Workforce Now

What Nadella emphasized is a structure that produces 'more output with fewer people'. In fiscal year 2022, Microsoft increased its workforce by 22% due to surging demand for cloud and enterprise software. But this time is different. AI tools like Microsoft 365 Copilot and GitHub Copilot automate repetitive tasks and support everything from code writing to data analysis and strategic planning, enabling much higher productivity with the same number of employees.

Nadella stated, "We are now at the stage of deeply integrating AI into all departments and workflows," adding "we are empowering employees with intelligent tools so they can focus on creativity and problem-solving." This strategy is not simply about replacing workers, but creating a new work culture of collaboration with AI.

In the past, increasing headcount was necessary to handle more projects. But now, AI significantly compresses intermediate processes, allowing teams of the same size to handle 2-3 times more work. Nadella described this as a stage of "unlearning and learning," emphasizing that employees must adapt to new ways of working alongside AI.

From Fax to Email, Email to AI

Nadella compared the current transformation to historical context. Just as companies decades ago switched from fax to email and began forecasting and collaboration with spreadsheets, we are now in an era where all planning and execution begins with AI.

In fact, Microsoft employees are already using AI for research, idea brainstorming, and communication with colleagues. For example, GitHub Copilot assists developers with real-time code writing, while Microsoft 365 Copilot handles meeting summaries, email drafts, and data visualization. As these tools become commonplace, the amount of work each employee can accomplish has fundamentally changed.

Nadella stated, "This transformation is faster and more extensive than before," adding "a new work culture emphasizing adaptability and innovation is forming."

An Exceptional Move Among Big Tech

Microsoft's decision to expand its workforce stands out in the industry. The same week, Amazon announced it would lay off 14,000 corporate employees. Beth Galetti, Amazon's Senior Vice President of People Experience and Technology, explained the background of the restructuring in an internal memo, calling "this generation of AI the most transformative," but ultimately chose workforce reduction.

In contrast, Microsoft selected 'efficient expansion' during the AI transition. The strategy is to strengthen AI infrastructure while reducing headcount, then increase workforce again based on that productivity foundation. This is interpreted as a decision focused on long-term competitiveness rather than short-term cost savings.

In particular, Microsoft stands at the center of the AI ecosystem through its close partnership with OpenAI, utilization of Anthropic models, and Azure AI platform. This technological advantage appears to be the background enabling a differentiated workforce strategy from other Big Tech companies.

[AI Analysis] The AI Leverage Era, A New Formula for Employment

Microsoft's case demonstrates that 'the employment equation in the AI era' is changing. In the past, revenue growth = workforce growth, but now a new formula has emerged: AI productivity × workforce = output.

The key question is how quickly Microsoft will actually increase hiring, and whether AI tool utilization will lead to productivity gains as expected. If successful, other Big Tech companies are likely to follow a similar 'leverage hiring' model. Conversely, if there is a significant gap between AI tool adoption and workforce training, internal confusion could arise.

One thing is clear: the capabilities required of employees are changing. Rather than simple execution, the ability to effectively utilize AI to create strategic value will become the core competitive advantage. Microsoft's decision is expected to become an important precedent showing how companies in the AI transition era should redesign their workforce structures.
